Answer:The company choosen for analysis is Amazon and the leadership behaviour of its CEO Jeff Bezos.
The research question posed is :
Is workplace environment revamping a necessity for Amazon for future sustainability?
The research question should be evaluated interms of the beliefs and opinions of the CEO Jeff bezos and the stakehlders ie the employees so that a win win proposition cna be framed.
Over years media house has painted an extremely scary and tough work environment of Amazon and even the CEO Jeff Bezos has agreed to the specifics of those reports.Amazon is characterised by its highly competitive, relentless, KPI obsessed work culture. Amazon is a place for people who can handle pressure,stress and has survival instincts. Even Jeff is famous for his tantrums and let downs of employees who leave Amazon if they cannot handle pressure.It is noteworthy that although jeff is highly admired across the globe( in fact acclaimed to be the best CEO in 2014 by HBR) and features in global list of business tycoons,greatest innovators, it is not warrant that an organization with such a great leader will foster a great and admirable work environment. In fact companies which are doing financially great may not even find a place in the global list of best companies to work for or list of best companies for leadership.The priorities for Jeff may be very different from the ideal priorities of a top leader of his strature .An organization focussed on employee engagement, job satisfaction, work culture improvement may not be focussed to emerge as a financial leader. Similarly a company focussed on improving financial position may not be a great place to work in.But each of these types of organizations have their own pros and cons and their genre defines their key to success.With increasing cost of employee benefits many organizations including Amazon are cutting healh insurance benefits, pensions etc. and even changing the workforce employment model by increasingly replacing the permanent jobs with temporary, contractual and need based workforce engagements thereby transferring the risks and costs to the workforce. Employees are already burdened by the increasing work pressue thereby affecting their physical,mental health, disrupting their work life balance and inciting a sense of competition and rat race for survival of the fittest.
The competitive psyche is inherent in the company DNA and is ingrained in the employees from the very first day.They are encouraged to discuss, criticize each other's ideas so that only the best idea can see the light of the day.They are expected to work at odd hours , long hours and face toguh decisions.This pushes them beyonf ther limits and that is what makes Amazon one of the priced companies and enabes them to maintain such a high degree of innovation .The policy is to hire and develop the best so that the best is delivered and red tapism, office politics, bureaucracy is nipped in the bud.Jeff strongly believes that conflict at workplace can sustain innovation and out of box thinking. He boasts and approves of a meritrocracy where people and ideas compete and only the best wins and co-workers challenge one another.Employees are expected to be risk taking and survive the stress test to emerge with flying colors.The tough work environment instils work addiction and a notion of being different from employees of other companies .
It is very evident that despite all these odds it is the economic incentive that is attracting workforce to Amazon enabling it to survive the high employee turnover ratio. Employees joining Amazon are mentally prepared to work in a harsh ,competitive environment and ready to take all the hardships for a highly competitive salary.This makes their behaviour and attitude consistent with their choices and preferences.But the greater question is whether this is sustainable in the long run ? What if a competitor offers better working conditions and comparable salaries if not greater or equal? Or is it true that money can trump human psyche and the tag of an Amazonian ( which comes with status and economic incentives) worth the sacrifices and hardships endured in such a harsh work environment?Is there really a limit to what can be achieved from the employees by the extensive use of self reinforcing set of management data and psychological tools?With such a high turnover and large pool of employees eager to get the coveted tag of Amazonians are employees really fungible? Are the employee retention techniques arm twisting methods: New joinees need to pay the joining bonus if they quit within a year or repay the hefty reallocation fees if they leave within 2 years or the stock option incentive wcih can be vested during their staty at Amazon( the more they stay the more they gain in consideration of stellar jump in stock prices).
Your role would be to evaluate each of the questions posed in the previous paragraph and compare and weight the answers to establish if work environment revamping is a need of the hour to sustain Amamzon's performance or it is simply a notion and Amazon will break all steroptypes by continuing with the hash work environment and outperforming competition. You would be required to interview selective groups of employees across all departments so that their views are representitive of the entire workforce and the burning issues can be identified and a feasible solution can be drafted to address those issues. You need to apply the principle of cognitive dissonance to establish if the notion still holds good that eployees have voluntarily opted to work in a hash work environment at higher pay or they would prefer a much better work place at comparable or lesser financial incentives.You should establish your hypothesis using various qualitative methods(etinogrphy, case studies, interviews, narrations, observations) and quantitative methods (correlation, modelling, regression ,time series analysis)
