Learning Activity #2 - Theme 2
The manager must be able to solve problems, communicate, and lead teams toward the completion of a task. You are the manager of the HR department in New Mexico. Headquarters has just sent you the new employee turnover figures for the various departments. For some reason the Quality Control Department is losing way more than the average number of lab techs. Training new employees is costly to the company and the high turnover is costing money that could be better spent elsewhere. Research uncovered the problem. Skilled lab techs were leaving to go to a company not far away that was paying more. One employee, who has been with the company for five years, said she stayed with Biotech despite being approached by the company down the street because, “Although the new company paid more, Biotech offered better health care benefits.” She had a sick son. She indicates that she wished she could receive more flexible hours or work from home.
Using employee’s feedback or facts from the case scenario, and the weekly readings, what ideas should you consider offering to the Quality Control Manager to keep people from leaving and why?
Be sure to include in the explanation what motivates people and how your ideas are reflective of motivational theory.
Response to the above scenario
The first thing that I would advise the quality control manager to do is to build relationships built on trust, understanding, and respect with his staff. (Schaefer, J.) A very common saying I have heard during my management career is that people don't quit their job, they quit their boss. Although this may not be true all the time, more often than not it’s harder for any employee to quit on someone they have a relationship with. In addition I would tell the manager to focus on "the why" for each of his employee. He should attempt to understand why they do what they do, and what they expect to gain out of it. In addition, when talking about company goals and objectives, the manager should be transparent in explaining the why behind each initiative. If any employee feel invested in the bigger picture they are more apt to invest their energy into seeing it realized. To find "the why" the quality control manager can employ workplace engagement survey and also implement consistent one on ones.
Explanation / Answer
I will try to suggest some key aspects to Quality Control Manager to keep people from leaving with the organization. I will ask him to redefine the employee’s behaviour norms as well as to implement the system of 360 degree performance appraisals in which every people will provide the feedback about each other. It will promote good etiquette as well as right set of understanding in that employee due to his behaviour or managerial styles people are quitting this good employer. To retain the brighter, talented and experienced people, I will recommend a career advancement plan. In this, every people will be supposed to get some good learning of life while working for the company on many live projects into their expert area. A team structure will be better to manage these employees. A fun and entertainment plan will be executed. Mangers will be trained to provide better leadership to their subordinates. Exit interview will be hosted so that proper feedback from a leaving employee can be obtained.
According to Herzberg’s two factor theory, we shall provide them both intrinsic as well as extrinsic rewards so that they grow with us. Every manger will be responsible to keep their employees motivated to contribute maximum to the organization by implementing their full potentials. Salary, fringe benefits, reward and recognition will be redefined as per the industry norms .Even; additional benefits will be given to each employee.
