Explanation / Answer

What do you think of his prescription? Think of an organization you are familiar with (it could be public, private, a not-for-profit or a branch of government)?

I personally believe Kotter’s prescription to implement a change successfully in organizations is very effective. In today’s changing economy, it is pertinent for organizations to survive in the market by updating themselves. This ‘update’ is important for an organization’s growth. Kotter provides 8 step to successfully implement this change. The organizations should have a plan to ‘change’ otherwise it would be a great failure for the entire organization in implementing this change. Kotter helps the organizations with the 8 steps. These 8 steps if followed correctly would help the organizations to a great extent. Thus Kotter’s planned change provides 8 steps for implementing change.

I would like to share my experience where I worked for. The company was a publishing company which was a continuously changing industry. However, the employees were resistant to the changes. Kotter’s change management helped the organizations to successfully implement the changes in the processes. For example, a new concept of “Open Access” was introduced to the employees. The concept was gaining trend in the publishing sector. To keep up the trend, the company planned to implement the “OA” in many of their journals which involved complex process flow. The employees resisted the change due to its complexity.

1.Establishing a sense of urgency

The company created a sense of urgency to make the employees understand why OA is important.

2. Forming a powerful guiding coalition

The Project Team headed by the head of department provided a powerful guide to the employees on the different aspects the OA has on journals.

3. Creating a vision-

The company created a vision that OA has to be implemented for all the journals so that the journals can be accessed by all the authors and people in other professions globally. The vision is that in 2 years, OA needs to be implemented to over 1000 journals.

4.Communicating a vision

The vision was effectively communicated to all the employees so that they partake in the vision.

5.Empower others to act on the vision

The project team then empowered the Journal Managers to act for the vision. Each Journal Manager gave a guiding assistance to each other so that they act together to achieve the vision.

6.Planning for and creating short-term wins

The team managers ensured that there was short-term wins so that the employees (Journal Managers) are motivated to implement the OA in their journals.

7.Consolidating improvements and producing still more change

Continuous improvement was part of the process. The deviations or the errors which was a hurdle to the implementation of the OA were consolidated and discussed in teams for improving the process.

8. Institutionalizing new approaches

The organization sought ways of new approaches to the problems in implementing the OA change.

What are the change implications for it, if it were to adopt this approach? What do you think this organization should do to enhance its flexibility and readiness for change?

Kotter’s 8 step model ensured successful implementation of the change. However this approach had implications on the organization. The sense of urgency made the employees believe that the organization is struggling to survive in the competitive environment. Kotter’s change model was not tailored. Each organization has different needs and approaches and Kotter’s model was not effective for all the organizational requirements.

The organization should assess the environmental change as the first step to readiness for change. Then the employees should be provided awareness session of how this ‘change’ affects the company and how their contributions are important for the change. In other words, the vision should be effectively communicated to the employees to partake in the vision. Finally, the employees should be empowered to implement the change management. Things like short-term wins would greatly help the teams to be motivated.
